What if you can make performance reviews or appraisals aspirational, generative, impactful and meaningful instead? Wouldn’t it be great if performance reviews or appraisals energize staff with a sense of meaning of hope and reflection instead of merely going through the paperwork? This is not a pipe dream. Performance appraisal or review is not inherently demeaning or demoralizing. The majority of unhappiness from your staff comes from a lack of understanding of what performance management is, how appraisal or review is carried out and how you can go about developing them.

The key in making performance appraisal or review meaningful is to adopt a holistic way of managing your staff’s performance. We need to have some fundamental shifts in our thinking about how we look and talk about their performance in the course of the work year. First, we need to shift from an evaluative-oriented to an appreciative-oriented way of recognizing individual’s performance. Second, feedback should be more future-oriented than past-oriented. Third, performance review conversations should be aspirational and generative rather than judgment and problem solving oriented.

Managers do have the power to bring meaning and dignity to the yearly performance appraisal/review process and in turn set you staff off to a great start for the new work year.

First, we need to rise from a goal-oriented approach to an aspirational outlook at our career performance. Second, we need to see that accountability is something we choose for ourselves and not imposed by someone. Understand that true commitment comes from chosen accountability.
